Loan officer compensation: how LOs are paid

Loan officer pay depends far more on the channel than on any one company. Below are the main comp models, typical ranges from industry sources, and every company-specific data point we have sourced.

The rules every plan must follow

12 CFR 1026.36(d): LO pay may not vary with loan terms or proxies; % of loan amount with floor/cap is allowed; no dual compensation; non-deferred profit-based pay limited to 10% of total comp (with exceptions). 12 CFR 1026.36. Comp models by channel

Retail IMB, tiered bps (W-2)

LO is paid basis points on funded volume, often tiered by monthly volume or units, with a per-loan floor and cap. Sometimes a small hourly base or draw. Typical: 40 to 110 bps. Average: about 92–103 bps.

Consumer direct / call center, base + commission

Hourly or salaried base plus per-unit or bps commission on company-provided leads. Lower bps because the company pays for the leads. Average: about 40 bps.

Bank / credit union, salary or hourly + commission or incentive

Base pay (often hourly in postings) plus commission or a formulaic incentive. Branch and member referrals supply part of the pipeline. Typical: 50 to 80 bps.

Commission-only with draw

Paid solely on commission; a draw (recoverable or non-recoverable) may be advanced against future commission.

Mortgage broker, 1099/W-2 split or flat-fee ('100%') model

Brokerage receives lender-paid comp (commonly up to 275 bps). LO's share is set by some combination of split %, per-file fees, a company margin cap, monthly tech fees and recruiting overrides. Headline 275 bps can net materially less. Gross up to 275 bps. Lender-paid comp is effectively bounded by the QM points-and-fees limit (3% at loan amounts ≥ $137,958 for 2026).

Net branch / P&L branch

Branch is credited revenue less corporate fees/bps and all branch expenses; the branch manager keeps the residual and pays LOs. Profit-based pay to LOs is limited by Reg Z's 10% rule.

Owner buys a franchise and runs a brokerage; that brokerage's LOs are paid under its own plan.
